It should be case by case depending on the potential partner's qualification. You are already the founder. The people you hire can be viewed as key managements or partners. They should share the future success of your company in order to keep their motivation. If you only hire a salesman, a decent salary with a small incentive of option should do. If you try to find a COO who will be responsible for the team build-up and involved in other key milestones of the company, he or she will be more expensive. It is reasonable to give out a small percentage of shares (5-10%) with conditions, and some options when reach the milestones.
